Challenge
Fulton Hogan sought to build stronger career pathways for high-potential women in a traditionally male-dominated industry. Many talented women were performing well but lacked access to strategic networks, senior leaders, and clear next steps in their careers. The business recognised that formal sponsorship could shift this pattern and create new opportunities for growth, visibility and impact.
Approach
The Cultivate Sponsorship Program was introduced as a pilot within one region, with a small cohort of sponsees paired with senior sponsors. Over 14 self-paced modules, the program created space for meaningful reflection, career planning and active advocacy. Live workshops and guided sponsor-sponsee conversations were used to drive accountability and build momentum. Sponsors were encouraged to take deliberate action to support their sponsee’s advancement and increase their visibility across the business.
Solution
The program helped surface new leadership potential, break down confidence barriers, and shift how women were seen and supported within the business. Sponsees developed greater clarity about their aspirations and built the confidence to step into new opportunities. Sponsors gained a deeper understanding of the barriers facing women in the industry and their own role in influencing change .
Experience
Participants reflected on the power of intentional time and advocacy. Sponsees described a shift in mindset; from waiting for recognition to actively seeking growth. Sponsors spoke about the ripple effects of showing up, listening, and using their influence to open doors. The success of the pilot sparked wider interest in expanding sponsorship across the business.
